I have been playing Football Manager for a few years now; but I am still learning the finer aspects of player development; especially when it comes to nurturing youth players. In my current FM24 save; I have invested heavily in youth facilities; coaching; and scouting for high potential young players; but I often find that their development does not progress as expected. Some players do not reach their potential or stagnate after a few seasons.
I wanted to ask for some advice on how to best manage and develop youth players to maximize their growth.
What kind of individual training schedules do you usually set for high potential youngsters? Are there specific roles or attributes that you prioritize?
How do you balance giving them first team exposure without overloading them too early? Do you prefer to loan them out or keep them in the squad for gradual development?
How much does mentoring affect player development; and what kind of senior players should I pair them with for best results?

I have heard that personality traits like professionalism are crucial for player development. How do you improve these traits if a youth player starts with a less-than-ideal personality?
